Acquisition Manager pay

I know that there are different ways to pay a wholesale acquisition manager when starting a business so I'm just curious what seems to work best. The acquisition manager would be meeting with the SFO to get deals under contract. If they will commission only from the deals that they get under contract what percentage seems to make the most sense to keep a talented person on your team and happy? Is it 30-25%, 20-15%? Most deals will have an ARV of 100k-200k. All comments and tips are appreciated.
