Starting a Brokerage - Need realtor opinions

Hey guys, I am planning to open my own brokerage in 2021. We have a vertically integrated business right now where we have in-house construction, in-house property management and now we will have in-house brokerage. I want to hire a lot of realtors and let them do their thing as I have a lot of things on my plate as the owner.

The popular model right now (for those who are great realtors) is having a realtor pay the broker the first $10k of their commission and then splitting it 95/5 or 100/0% the rest of the way.

I am thinking more of 90/10 but pouring the 10% that the house earns, back into marketing for the realtors.

I'd appreciate any ideas realtors have as to what would make for a successful brokerage, both financially and from a growth perspective.
